Companies spend an enormous amount of time and attention in succession planning but that hasn't always translated into the top job. The recent CEO successors at Merrill Lynch and Citigroup have come from outside those respective kingdoms, according to this analysis which explains how many companies demonstrate a big disconnect between such hiring outcomes and the vision of the people engaged in talent management. "I'm not sure all companies designate the heir apparent to the CEO job the way they did in the 1950's, but they're still plugging away at the process," says Wharton's Peter Cappelli. "Yet the odds on the process playing out successfully are so small you have to question why they're doing it. Every time a company appoints an external CEO, all that internal process is wasted."
